How a 3-Year Growth Plateau Broke After One Leadership Shift: Tina Caul’s Story

Does this sound familiar?

You keep hiring. You keep training. You bring in new agents, seasoned agents, better talent and the number never moves. You start to wonder if it’s a people problem. Maybe the wrong hires. Maybe the market. Maybe just bad luck for three years running.

That was Tina Caul.

Tina leads The Call Group, ranked #7 in the nation inside eXp Realty, with a referral network of 1,900+ agents and 26 years in real estate. For 14 of those years she was solo, closing 130 homes a year on her own. Then she built a team and for three straight years, that team was stuck at 700-800 deals. Every single year. Same ceiling.

She tried everything she knew. New agents. Seasoned agents. Different training. Nothing moved the needle.

Then she sat with the question most leaders avoid: what if it’s not them? What if it’s me?

That’s the moment everything shifted. Not because she found better people — but because she found the leadership gap that was quietly capping her team’s growth the whole time. “Figure it out” had been her management philosophy for years: hire fast, throw people into the role, hope they sink or swim. It worked when her team was eight people who already had internal drive. It stopped working completely once her team hit forty, then seventy.

In Episode #67 of the MPWR Podcast, Tina gets honest about what that plateau actually felt like from the inside; the imposter syndrome she never admitted out loud, the fear of hard conversations, the exhausting need to be liked by everyone on the team. And she walks through exactly what changed once she stopped delegating her own development: learning to cast vision daily instead of once a year, installing radical minimum standards, and finally holding people (including herself) accountable to a real standard instead of just hoping things would work out.

Seven months later, her team had its best month ever. 139 units sold, against a normal pace of around 75. Nearly double!

If you’ve ever hit a plateau in your business and quietly assumed it was a talent problem, a hiring problem, a market problem; this episode might reframe the whole thing for you. Sometimes the ceiling isn’t your team. It’s the leadership system underneath it.
